In times of trouble, is HR your friend?

Over the past few years, my employer has imposed a few rounds of layoffs. During the run-up, we were encouraged to visit with our human resources department if we wanted to inquire about taking a package. We were assured absolute, air-tight, witness-protection-program secrecy if we chose to do so. Who needs our bosses knowing we're entertaining an exit?

Quite a few of my colleagues did visit with HR. Then a funny thing happened. A few of them found that some management types dropped by to nonchalantly express their appreciation of the staffer's work.

Now, you have to understand my workplace culture to truly comprehend how completely weird that is. Where I work, bosses do not randomly drop in to tell you you're fab. My colleagues suspected an HR leak to management. I don't think they were being paranoid.

I bring this up because we're squarely in recessionary times again, with more American workers sure to be hit with layoffs and offers of early retirement. In these times of trouble, is HR your friend? Or can you ever trust a department that, after all, reports to the same master?

You absolutely cannot think of HR as your friend! Just as you are, they are employees of the company with a job to do - it matters not whether you are friendly on a personal level. I once worked in an environment where the HR office was right next to mine. We hung out together at lunchtime, socialized outside of work. I was part of their friendly "inner circle". But believe me, when the time came that I needed help and support, no one came to my defense. At first I was hurt, but in the end I realized that they were just doing their jobs, and not many people are willing to risk their own jobs by sticking their neck out for someone else.

Joyce Maroney:

Ideally, you should be able to declare certain communications as privileged; i.e. not to be shared outside of HR - unless you're sharing information about a situation on which HR will be legally compelled to act.

In Lisa's particular case, it seems to me that the whole point of having these conversations would have been to provide management with a list of alternatives if they were being presented with tough layoff decisions. I'm not sure why, therefore, any expectation of privacy would have been set.

JB:

HR really is not your friend. The problem is employees put the emphasis on the "human" part of the title, when in fact HR and employers view it as a "resources" job. Their job is to find the right resources at the lowest cost to increase profits. The sticky part is that their "resources" happen to be humans.

I think that the sooner employees figure that out, the savvier they'll be about their own career moves and choices.

It's business.

I'm kind of with you, Joyce. If management was stopping by to tell certain employees that they were valued members of the team, it sounds like they were trying to try to keep the people they wanted to keep, while letting those they didn't want off the hook. Not that it's admirable, of course, but it isn't as bad as, say, putting those who are looking to exit on the top of the layoff list.

Of course, it's entirely possible that there was a bit of spying going on but not necessarily by HR. If the announcement is made that you can meet with HR about a possible buyout package and two days later my best employee is in a closed-door one-on-one meeting with their rep for forty-five minutes, you bet I'm going to remind them of how much I appreciate them.

If HR is worth its weight, the layoffs are determined through a documented and published process. A visit from a colleague or a manager wouldn't matter.

(This rarely happens, though, which is why I advise people to stay the heck away from HR under most circumstances. You're just inviting trouble.)

HR person here (I know, what a shock!).

There are plenty of "bad" HR departments out there just as there are plenty of "bad" individual managers.

If HR told you it would be top secret if you met with them to discuss a package, I have NO idea WHY. Eventually your manager would have to know, and rightly should know as soon as possible to plan for the gap.

Why are people so afraid to put their managers on notice that they are looking? It's a business decision, just as the company laying people off is (or should be!) a business decision. No reason to live in fear unless you work for some sort of sociopathic freakshow that slashes employee's tires when they hear they are leaving.

I don't get why people think whatever they tell HR is confidential. It's NOT. I make it very well known to all employees that if they want to talk to me about a problem they better be prepared to work towards a solution, not have me as their personal complaint desk. I'm there to help run the business better, not to be your mom, BFF or priest.

What a timely post,

I just counseled a client at length regarding this kind of issue. An employee was encouraged by family members to go to HR with a complaint in order to get it on file but asked that it be completely confidential. The HR rep said it would be, but now, as the story unfolds, has to explain that the info cannot be kept confidential because an investigation must be completed by the company.

This is why smart employers are now hiring private career coaching practices to handle truly 'confidential' calls from their employees. By outsourcing these delicate, personal discussions to an unbiased yet knowledgeable third-party, you give the employee the opportunity to talk through their situation with a seasoned professional who can guide them to the right action for them. I know firms who have saved thousands of dollars in employment costs (i.e. turnover, legal action) by implementing a career coaching service for their firm.

hrwench--i think people shy from telling bosses or hr depts about their job search just in case it doesn't work out. the fact that the employee was unhappy enough to look around at all might color the supervisor's view and treatment of that worker.

Lisa - That is just the thing. One doesn't have to be "unhappy" to be looking/considering other options. Especially us late Gen X and Gen Y folks - we get bored easily. A worker's family situation could be changing, they could be moving, they could be considering going back to school or taking a PT job for whatever reason. Leaving doesn't automatically mean "I hate this place and I hate my boss".

Maybe I'm only one of a very few HR people in the world that counsels managers and employees on stuff like this?

As an HR professional I can't even explain why the folks in the work enviornment believe that things told to HR are always repeated. Who said this visit from the boss wasn't just that a compliment / visit? When the boss knows your going for a visit to HR they normally follow up with ensuring the employee received care and consideration. Unless an investigation is going on that would require absolute confidentiality - why not work together with folks to ensure smooth communications and that everyone understands the issues surrounding a layoff or slowdown? Most people who don't want the boss to know state up front that they would rather not share the information with their boss - which then sends up a flag with an issue that would be of concern regarding the relationship with the boss - HR is a netural party. We work with all sides to ensure procedure and policy is followed. Sometimes that means sharing information that is not confidential in nature. If you feel as an employee that you don't want basic information shared, state it up front - in a layoff - everyone understands what is going to happen, even the boss.
